Are there psychosocial risks in tech companies?

Common psychosocial hazards in tech companies

Tech companies aren't all alike, but several patterns come up regularly across start-ups, scale-ups, software businesses, digital platforms, cybersecurity companies, and larger technology organisations.

1. High workloads and unrealistic time pressure

High job demands are one of the clearest areas for employers to examine.

Product launches, customer migrations, outages, security incidents, funding deadlines, and release cycles can all create periods of intense activity. Problems often develop when those periods become routine.

A team that moves from one urgent deadline to another may have little opportunity to recover. Chronic understaffing can make this worse, particularly when vacant roles remain unfilled and existing employees absorb the additional work.

5. Poorly managed organisational change and job insecurity

Restructures, acquisitions, funding changes, leadership turnover, automation, and shifts in product strategy are common across the tech sector.

The impact on employees often depends on how change is handled. Limited communication, unclear timelines, inconsistent messages from leaders, or little opportunity for employees to ask questions can increase uncertainty. Job insecurity can add another layer of pressure, particularly during redundancies or periods of financial instability.

6. Remote and isolated work

Employers need clear behavioural standards, safe reporting pathways, and consistent processes for responding to complaints. Seniority shouldn't determine how seriously harmful conduct is taken.

8. Exposure to aggression, traumatic events, or distressing material

Some technology roles carry risks that are closely connected to the product or customer base.

Trust and safety employees and content moderators may repeatedly review violent, sexual, abusive, or otherwise distressing material. Safe Work Australia recognises exposure to traumatic events or material as a psychosocial hazard.

Customer support teams may experience verbal aggression, threats, or emotionally intense conversations. Cybersecurity teams may deal with serious breaches where customer information, financial systems, or essential services are at risk.

These roles may require stronger controls, including limits on exposure, appropriate staffing, structured recovery time, specialist supervision, escalation procedures, and access to professional psychological support.

9. Fatigue and high-consequence work

On-call and incident response work deserves particular attention.

Site reliability engineers, infrastructure teams, cybersecurity professionals, and technical leaders may be contacted overnight or during weekends when systems fail.

A single incident may be manageable. Repeated disruptions to sleep, especially when employees are expected to work their usual hours the following day, can create a significant fatigue problem.

High-consequence decision-making can add further pressure. Employees working in health technology, financial services, cybersecurity, or critical infrastructure may know that mistakes could affect customers in serious ways.

Well-designed escalation processes, adequate staffing, clear decision authority, and appropriate recovery time help prevent too much responsibility falling on one person.

Why risk varies across teams and products

A company-wide employee survey can give useful information, but averages can conceal substantial differences between teams.

Software engineers may be dealing with technical debt and production incidents. Sales employees may feel pressure from aggressive targets and performance monitoring. Customer support staff may be facing high volumes of emotionally demanding conversations. Trust and safety teams may be exposed to harmful content that most of the organisation never sees.

The product itself can change the picture further.

Employees working on an internal business tool are likely to encounter different conditions from those working on a social platform, dating service, online marketplace, cybersecurity product, health technology platform, or financial system.

A social media business may need to think carefully about content exposure and online abuse. A cybersecurity company may need stronger controls around fatigue and incident response. A health technology provider may need to consider the psychological weight of high-consequence decisions.

This variation is why generic risk registers are often inadequate. Employers need to assess the work people are actually doing, the users they interact with, and the situations they routinely encounter.

Best practices for managing psychosocial risks in tech

Managing psychosocial risk requires more than adding wellbeing initiatives after problems appear. Strong practice starts with understanding the working conditions that contribute to harm and addressing them at their source.

1. Conduct a thorough risk assessment

A useful psychosocial risk assessment draws on several forms of evidence.

Employee surveys can identify broad themes, but employers should also review workload, overtime, leave patterns, turnover, incident reports, customer aggression reports, complaints, on-call schedules, staffing levels, and organisational changes.

The assessment should consider who is exposed, how often exposure occurs, how long it lasts, how severe the potential consequences are, and which factors may be interacting.

Safe Work Australia's Key Work Health and Safety Statistics Australia 2025 reported that mental health conditions accounted for 12 per cent of serious workers' compensation claims in 2023-24p, or around 17,600 serious claims. For claims recorded in 2022-23, the median time lost for mental health conditions was 35.7 working weeks, almost five times the median for all serious claims.

Those figures cover Australian workplaces broadly rather than the tech sector alone, but they underline the importance of treating psychological health as a core work health and safety issue.

2. Involve employees in identifying problems and solutions

People doing the work often have the clearest view of where processes are breaking down.

Leadership may see an on-call roster that looks reasonable on paper. Employees may know that alerts are firing so frequently that sleep is disrupted several nights a week. A workload dashboard may look manageable, while staff know that hours of invisible rework aren't being captured.

Meaningful consultation needs to happen early enough for employees to influence the outcome. It also needs to be safe. Some employees won't raise concerns about bullying, workload, or poor management in front of their direct manager. Confidential interviews, anonymous surveys, facilitated discussions, and health and safety representatives can provide additional ways to contribute.

After consultation, employers should communicate what they found, what will change, and what still needs further work.

3. Prioritise changes to work design

When a workplace condition is creating the problem, the most effective response usually involves changing that condition.

If a team is struggling because it has been understaffed for months, additional resilience training won't resolve the workload. If an on-call system regularly disrupts sleep, the organisation may need to change staffing levels, alert thresholds, roster arrangements, or recovery time.

If priorities are unclear, leadership may need to improve decision-making processes and clarify who has authority.

Support for individuals still matters, but it shouldn't be used in place of practical organisational controls.

4. Build manager capability

Managers are often the first people to notice when workload, conflict, or uncertainty is beginning to affect a team.

They need the skills to have respectful conversations about capacity, recognise emerging problems, respond appropriately to concerns, and escalate issues they can't solve themselves.

Manager training is most useful when managers also have the authority and resources to act. Teaching someone to recognise excessive workload has limited value if they're unable to change deadlines, staffing, or priorities.

5. Create clear reporting and escalation pathways

Employees need to know where they can go when something is wrong.

That might involve speaking with a manager, HR, a health and safety representative, or another nominated person. There should also be alternatives for situations where the employee's manager is part of the problem.

Reporting systems should be straightforward, confidential where appropriate, and backed by consistent follow-up.

A policy alone won't build confidence. Employees pay close attention to what happens when someone actually raises a concern.

6. Review controls as the company changes

Psychosocial risk management needs regular attention because tech businesses can evolve rapidly. A team that was stable six months ago may now have fewer staff, a new leader, a larger customer base, and an upcoming product launch.

Reviews are particularly useful after restructures, rapid growth, major incidents, changes to on-call arrangements, new product lines, or the introduction of technology that significantly changes how people work.

The question isn't simply whether a control exists. Employers also need to know whether it's still working.
